Hiring for GEO is the hardest talent problem in marketing right now. The role did not exist two years ago, there is no established certification or degree program, and the skills required span disciplines that traditionally sit in different departments — content, technical SEO, community management, data analytics, and product marketing. Most companies try to hire a "GEO specialist" by writing a job description that is 80% SEO and 20% AI buzzwords. That does not work.

1. The 5 core GEO skills

Every GEO hire — from junior specialist to director — needs some level of proficiency across five core skills. The depth varies by seniority, but the breadth does not. A GEO specialist who is excellent at content structuring but cannot do prompt research is not a GEO specialist. They are a content writer with a fancy title.

2. Senior vs. junior roles

The five skills above apply to every GEO role, but the expected depth varies significantly by seniority. Here is how to differentiate senior and junior expectations.

2.1 Senior GEO Strategist (5+ years experience)

A senior GEO strategist owns the strategy, not just the execution. They set the 6-step GEO engine priorities, manage stakeholder relationships with SEO, content, PR, and engineering, and report to executive leadership. They need deep expertise in at least 2 of the 5 core skills and working knowledge of all 5.

Expected depth: Can design a GEO strategy from scratch for a new company. Can train junior team members. Can present AI Revenue Impact Reports to a CFO and defend the methodology. Can handle the most complex optimization challenges — enterprise sites with hundreds of pages, competitive categories with aggressive competitors, multi-market expansion.

2.2 Mid-level GEO Specialist (2-5 years experience)

A mid-level GEO specialist owns specific steps of the 6-step engine. They may own prompt research and on-page optimization (Steps 3-4) while another specialist owns off-page and community (Step 5). They need solid proficiency in 3-4 of the 5 core skills.

Expected depth: Can execute prompt research independently. Can restructure content for citation readiness without supervision. Can build and maintain Reddit/Quora presence. Can run AI visibility audits and interpret results. Needs guidance on strategy and stakeholder management.

2.3 Junior GEO Specialist (0-2 years experience)

A junior GEO specialist supports the mid-level and senior team members. They focus on execution within a defined workflow — running prompt research following a template, restructuring content following guidelines, monitoring Reddit/Quora for brand mentions. They need basic proficiency in all 5 core skills and the ability to learn quickly.

Expected depth: Can execute defined tasks with templates and tools. Can run AI visibility audits using Aivius. Can draft content restructuring proposals for review. Needs close supervision on strategy, prioritization, and stakeholder communication.

Capacity first Choose the senior-to-junior ratio from review load, technical complexity, publishing volume, and the number of markets. Revisit the ratio when quality checks or handoffs become bottlenecks.

3.1 Senior GEO Strategist — Job Description

What you will do:

  • Define a disclosed measurement scope for the AI search surfaces relevant to the target buyers.
  • Conduct prompt research to identify high-commercial-value prompts and map them to content opportunities.
  • Restructure top pages for citation readiness — question-style headings, answer-first paragraphs, comparison tables, FAQ schema.
  • Build off-page authority through Reddit, Quora, Wikipedia, and industry publications.
  • Collaborate with SEO, content, PR, and engineering teams to align GEO with broader marketing objectives.
  • Deliver monthly AI Revenue Impact Reports to executive leadership.

What we are looking for:

  • 5+ years in SEO, content marketing, or growth marketing, with at least 1 year of demonstrated AI search / GEO experience.
  • Deep understanding of LLM retrieval architecture — passage retrieval, multi-source corroboration, citation readiness.
  • Proven track record of building brand visibility on Reddit, Quora, or other UGC platforms.
  • Analytics fluency — you can build revenue attribution models and present to executive audiences.

3.2 Junior GEO Specialist — Job Description

About the role: You will support our GEO program by executing prompt research, content restructuring, off-page monitoring, and performance tracking. You will use the Aivius platform daily and work closely with the Senior GEO Strategist to prioritize and execute optimization tasks.

What you will do:

  • Run prompt research using Aivius's Prompt Research tool, ChatGPT, Reddit, and Google People Also Ask.
  • Restructure content for citation readiness following established guidelines and templates.
  • Monitor Reddit and Quora for brand mentions and competitor activity using the Source Gap Audit.

What we are looking for:

  • 1-2 years in content marketing, SEO, or social media management.
  • Genuine interest in AI search and GEO — you regularly use ChatGPT, Perplexity, or Google AI Overviews and understand how they differ.
  • Strong writing and content structuring skills.
  • Basic analytics proficiency — comfortable with spreadsheets and dashboards.
  • Eagerness to learn and grow in a rapidly evolving discipline.

4. How to benchmark compensation

GEO titles are not yet standardized, so a single salary table would create false precision. Benchmark the underlying work against current roles in your hiring market: technical SEO, content strategy, digital PR, analytics, and lifecycle or revenue operations.

For international hiring, validate language and cultural context separately from technical skill. A lower nominal rate does not compensate for weak local judgment, unclear review ownership, or poor source-quality controls.

5. Interview questions and practical exercises

The biggest hiring mistake in GEO is interviewing for theoretical knowledge instead of practical ability. Candidates who can eloquently explain what GEO is but cannot actually do prompt research or restructure content for citation readiness will not deliver results. Every GEO interview should include at least one practical exercise.

5.1 Conceptual questions (phone screen, 30 min)

Use these to verify basic AI search literacy. A strong candidate should answer these without hesitation.

  1. "Explain the difference between SEO ranking and AI citation. Why does a page that ranks #1 in Google sometimes not get cited by ChatGPT?" Look for: passage-level retrieval, multi-source corroboration, citation readiness. If the candidate says "because of backlinks," they do not understand GEO.
  2. "Name three AI surfaces relevant to our buyers and explain how you would verify their retrieval and citation behavior." Look for official crawler or product documentation, a frozen prompt set, dates, locale, failure handling, and a clear boundary between observation and inference.
  3. "What is multi-source corroboration and why does it matter for AI visibility?" Look for: AI engines verify brand credibility through independent mentions. A brand supported only by first-party claims may be harder to verify, so treat corroboration as a testable evidence gap. Reddit, Quora, Wikipedia, press coverage all contribute. If they cannot explain this, they lack off-page understanding.
  4. "How would you measure the revenue impact of GEO? What metrics would you report to a CFO?" Look for: AI Attributed Pipeline, AI Attributed Revenue, AI Share of Recommendation, High-Intent Query Coverage, AI-Driven Demo Requests. If they say "traffic" or "mentions," they are thinking in vanity metrics.

5.2 Practical exercise: Prompt research (45 min)

Give the candidate a product category (e.g., "project management software for remote teams") and ask them to identify 10 high-intent prompts that a potential buyer might type into ChatGPT. Provide access to a laptop with internet.

What to look for: Do they use multiple research methods (ChatGPT direct query, Reddit search, Google PAA)? Do they prioritize by commercial intent? Do they identify prompts that would not appear in traditional keyword research? Do they note which prompts currently cite competitors?

Red flags: Defaulting to traditional keyword research (Google Keyword Planner). Only finding informational prompts, not commercial ones. Not checking what AI models currently recommend for each prompt.

5.3 Practical exercise: Content restructuring (45 min)

Give the candidate a 500-word SEO-optimized blog post (a real one, not a sample) and ask them to restructure it for citation readiness. They should produce a revised version with question-style headings, answer-first paragraphs, and at least one comparison table.

What to look for: Do they add question-style H2 headings? Do they write 50-80 word answer-first paragraphs? Do they create comparison tables with structured data? Do they preserve the SEO value while adding citation readiness? Do they add FAQ schema suggestions?

Red flags: Just adding keywords. Writing longer content instead of more structured content. Removing existing SEO elements. Not understanding what "answer-first" means.

5.4 Stakeholder panel (60 min)

Have the candidate meet with 2-3 stakeholders — the SEO lead, content lead, and VP Marketing. Test cross-functional collaboration and executive communication.

  1. "How would you coordinate with our SEO team to avoid duplicating work?" Look for: SEO builds the foundation (ranking, traffic, crawlability), GEO builds on top (citation readiness, off-page corroboration, AI visibility). Shared content resources but different success metrics.
  2. "Walk us through how you would present GEO ROI to our CFO." Look for: revenue-linked metrics, not vanity metrics. AI Attributed Pipeline and AI Attributed Revenue as the headline numbers. Clear methodology that the CFO can challenge and verify.
  3. "What would you do in your first 30 days?" Look for: baseline AI visibility audit, prompt research, top 5 page restructuring, AI crawler check. If they say "create a strategy document," they are a consultant, not a doer.
90 days Use the first 90 days to establish a baseline, fix access issues, ship controlled content tests, and build a measurement log. Set improvement targets only after the baseline and query-set variance are known.
